The Importance of Expat Coaching

Angela, why do you believe expat coaching is so important in today’s global mobility landscape?

Too often, global mobility is reduced to logistics, compliance, and cost control. While these are necessary, they don’t address the human experience of relocation. Coaching brings the “human touch” back. It supports expats and their families through cultural adjustment, emotional resilience, and career development — which in turn reduces assignment failure rates and improves retention. In short, coaching transforms mobility from a cost center into a strategic talent driver.

You often talk about the “Expat Experience Model.” What does that mean?

The Expat Experience goes far beyond checklists. It includes five interconnected elements:

Cultural adjustment — adapting to a new environment and culture.
The communication gap — that critical moment 3–6 months after arrival when support often drops off.
Personal learning journey — building new skills and resilience.
User experience — the quality of services and support touchpoints.
Deeper transformation — the identity shifts and personal growth that happen abroad.

Coaching helps individuals navigate all five, ensuring the move is not just successful for the company but meaningful for the person.

What are some of the main challenges expats face that coaching can help with?

Loneliness is a huge one — 30% of assignees struggle with it, yet only 15% of HR managers see it as a top issue. Others include unrealistic expectations, cultural misunderstandings, dual-career pressures, and even identity loss. Coaching offers a safe space to process these experiences, build resilience, and develop inclusive leadership skills.

You coined the term “lifestyle expats.” What do you mean by that?

I prefer “lifestyle expats” over “migrants” because it removes negative connotations. Today we see much more diversity in expat populations — dual-career couples, female leaders, LGBTQ+ families, patchwork families. Their needs are not one-size-fits-all. Coaching ensures we address this diversity and provide tailored support.

How does expat coaching connect with career development and talent management?

That’s the missing link. Global mobility is often siloed away from talent development. Coaching bridges the gap. We align assignments with career goals, support succession planning, and make sure the “psychological contract” of an international move — balancing perceived benefits and costs — is managed. This makes mobility a true career accelerator instead of just a logistical process.

Can you explain your Global Rockstars Program and how it supports expats?

The Global Rockstars Program is our flagship initiative for lifestyle expats, their spouses, and global mobility managers. We set three coaching goals at the start, then work through weekly online coaching sessions supported by our RockMeApp platform. We combine career and leadership development with practices that build trust, resilience, and inclusion. The goal is to help globally mobile professionals become “inclusive servant leaders with a voice in a sea of noise”.

Technology often plays a big role in global mobility. How do you balance tech and the human touch in your coaching?

I see technology as an enhancer, not a replacement. Our RockMeApp allows clients to reflect weekly, set goals, and stay connected between sessions. But the real transformation happens in conversations, in building trust, and in addressing human struggles. Tech supports the journey, but it can’t replace empathy.

What impact does coaching have on organizations?

For organizations, coaching means fewer failed assignments, better retention of international hires, and stronger pipelines of global leaders. It also helps companies walk the talk on diversity and inclusion. Coaching strengthens agility in talent deployment, which is crucial in today’s polarized and uncertain world.

If you had to give one piece of advice to HR or global mobility managers about expat coaching, what would it be?

Involve coaching early. Don’t wait until an assignment is already in crisis. Use pre-hire assessments, support spouses and partners, and build coaching into the mobility package. Remember: the small investment in coaching can save enormous costs if it prevents failure or early return.

Looking ahead, what’s your vision for the future of expat coaching?

I want to see coaching become a standard part of mobility — not a luxury, not an afterthought. I envision a world where every mobile professional has a coach, where mobility is integrated with career development, and where diversity and inclusion are lived realities, not just slogans. That’s how we truly boost the future of global mobility.
